Burnt Out Builders Evolve Into Construction CEOs Thanks To Contractor Coaching

Meet Shining Knight Construction
Shining Knight Construction is a residential construction company in Nanaimo, BC, specializing in custom new builds and renovations.
Owners Josh and Danielle Knight knew construction. Josh had been in the trades since leaving high school and had built a reputation for doing great work.
Running the business was another story.
Josh understood how to build. But pricing, paying bills, understanding costs and managing the financial side of the company were largely unfamiliar territory.
As demand grew, his answer was usually the same: work more.
“I always was trying to outwork the problem,” Josh says.
That meant longer days, late nights and weekends. It kept projects moving, but it wasn’t creating a sustainable business.
When working harder stops working
Before joining Breakthrough Academy, Josh estimates he was working at least:
- 60 hours per week
- Six days a week
- Regular late nights and weekends
The workload was also affecting life outside the business.
Josh was missing time with Danielle and their family, while the unpredictability of the business created financial stress at home.
Danielle describes their stress level at the time as “very, very high.”
The issue wasn’t a lack of work ethic. Josh had plenty of that.
The problem was that more hours couldn’t solve weaknesses in pricing, financial management, planning and business structure.
Eventually, one difficult project brought those problems to the surface.

The project that forced them to rethink the business
Josh and Danielle describe a project that went badly and left them unsure what to do next.
For Josh, it felt like hitting a wall.
That experience pushed him to take a closer look at Breakthrough Academy after first hearing about BTA on a Buildertrend podcast.
What stood out was the focus on understanding the business itself, especially the financial numbers. Josh was also drawn to developing as an owner and leader.
He didn’t just need better construction processes.
He needed to learn how to run a business.
What changed with coaching, systems and accountability
Over the next three years, Josh and Danielle focused on building a stronger foundation inside Shining Knight Construction.
Several changes made the biggest difference.
1. They started managing the business by the numbers
Understanding the company’s financials became a priority.
Josh began learning what it actually cost to run the business and how those numbers should influence decisions.
This matters because underpricing a project doesn’t just hurt the bottom line. It often creates more work for the owner, who ends up trying to compensate for the mistake personally.
For Shining Knight, financial visibility became part of running the business properly instead of simply reacting when cash got tight.
2. They turned goals into actionable plans
Goal-setting was completely new to Josh.
“Before Breakthrough Academy, I didn't even know what goals were and why you needed to set them.”
Today, Josh and Danielle set:
- Annual goals
- Quarterly goals
- Weekly goals
They use business data to keep those goals realistic while still making them ambitious enough to push the company forward.
More importantly, they create a plan for how they’re going to achieve them.
Instead of reacting to whatever comes through the door, they have defined targets guiding where the business goes next.
3. They built systems that support the team
Another major focus has been creating systems for the people working in the field.
The goal is simple: give the team the structure they need to perform without every question or problem landing back on Josh.
Over time, that has helped create a company where responsibility can be shared instead of resting entirely on the owner.
Josh now credits his team with making his current schedule possible.
4. They added outside accountability
Having a plan is one thing. Following it consistently is another.
Josh and Danielle work with their BTA coach, Byron, to stay accountable to the goals they set.
They also work alongside owners of similar businesses who can challenge their thinking and help identify gaps they may not see themselves.
Danielle admits they likely wouldn’t hold themselves to the same standard without that accountability.

The results: from constant pressure to a sustainable workload
The biggest change isn’t simply that Shining Knight has better systems.
It’s what those systems have allowed Josh and Danielle to change.
Before BTA:
- Josh worked at least 60 hours per week
- He worked six days a week
- Evenings and weekends regularly disappeared into the business
- Financial uncertainty created stress at work and home
- Goals and structured planning were largely absent
Today:
- Josh works less than 40 hours most weeks
- The team carries more responsibility
- Stress is significantly more manageable
- Goals guide annual, quarterly and weekly priorities
- Financial numbers and systems provide a stronger foundation for growth
Josh describes his old schedule as physically and mentally unsustainable.
Building the business differently has allowed him to reduce that workload without simply slowing the company down.
Lessons for construction business owners
- You can’t outwork every problem.
If the same issues keep demanding more of your time, fix the process behind them. - Know your financial numbers.
Understanding costs and pricing gives you the information needed to make better decisions. - Turn goals into shorter-term actions.
Annual goals become much more useful when they connect to quarterly and weekly priorities. - Build systems that help your team succeed.
Growth becomes more sustainable when the owner doesn’t have to be involved in every decision. - Create accountability around the plan.
A coach and peer group can help expose blind spots and make sure commitments turn into action.
Ready to build a business that doesn’t rely on you working more?
Josh and Danielle didn’t reduce the pressure on themselves by lowering their ambitions.
They built a stronger foundation underneath the business.
By improving their financial understanding, setting clear goals, creating systems and developing a team capable of carrying more responsibility, they’ve created a more sustainable way to operate Shining Knight Construction.
